Abstract

This study aimed to explore and identify the underlying mechanism of the relationship between the variables Work-Family Conflict (CTF) and Work Commitment (CL), cross-cutting by the variables: Job Satisfaction and Affective Commitment (AC), as mediators and/or moderators. Quantitative, non-experimental, exploratory and analytical research. The sample was by the convenience method, contacting 207 managers and administrators of Medium Enterprises in Peru, 2022, through social networks. The results indicate that there is a significant relationship between Work Commitment and Work-Family Conflict, this relationship is moderated by Affective Commitment. The findings of this study express that Work-Family conflict is an interdomain stressor that can have negative consequences for Work Commitment, and Job Satisfaction and Affective Commitment can act as resources that protect the worker from these negative effects. Likewise, the results indicate that age and educational level are important demographic variables to consider in research on CTF and CL. Consequently, it is suggested that organizational policies and practices should address CTF and promote SL and AC as resources to improve workplace well-being and worker productivity.
